Burnout is real, but it doesn’t have to be your reality! — Lionesses of Africa

Burnout was first identified in the 70’s and it was a workplace problem. Nowadays we recognize that factors leading to burnout go beyond the professional to include parenting, caring for sick family members, and social activism. In fact, anything that requires you to care and invest your time and energy.

The burnout tri-factor includes:

Depersonalization: This is when you separate yourself emotionally from your work, it is when you disengage because you no longer find it meaningful.

Decreased Sense of Accomplishment: When you keep working harder and harder, but you feel like you get less and less done.

Emotional Exhaustion: This is the overwhelming feeling of being emotionally drained that builds up over time.

Anyone can experience burnout. It is not a mental illness or a medical diagnosis that requires years of therapy, although it commonly overlaps with anxiety, depression, repressed rage, and rage. Burnout is a condition related to the experience of overwhelming stress and it manifests differently in each person.

So, what can you do if you feel like you are experiencing burnout or getting close? I’ll give you a hint, it’s not self-care! Telling someone going through burnout to relax has the same effect as screaming at someone to calm down in an argument, it only instigates more stress. And burnout is a physiological response to overwhelming stress. Going on holiday and switching off from your main sources of stress and reboot is a great idea, but we don’t all have that luxury. For the rest of the time that you cannot just go off grid like you want to, the answer seems to be complete your stress cycles and find your tribe! Completing a stress cycle looks something like this:

Step 1 – You identify a perceived threat, these are your stressors or triggers, the things that stress you out – this can be your kids, your partner, your job, money, co-workers, commuting…

Step 2 – You experience stress as the body’s physical response to these triggers, the commonly known “fight, flight and freeze” response. Your body starts pumping adrenaline and cortisol, affecting your digestion (this is the reason you stress poop before a presentation or an important meeting), and your cognition as you become hyper focused in resolving a particular problem (why you tend to take your work home and think about that spreadsheet while your kid is telling you about their day).

Step 3 – The body receives the signal that the threat no longer exists.

Our problem is that we get stuck in a loop where we identify a perceived threat, we are triggered by someone cutting us off in traffic, we have a physiological response, we feel rage, we release hormones. And then… we don’t process the stress in a way that signals the body to stop stressing, instead we just pile it on until we blow up or implode, experiencing burnout.

Since stress is very much a physical response to a stimulation, one way we can complete the stress cycle is to move our body by running, going for a walk, exercising, and even sex helps us feel the release required for the mind and body to relax. These are important tools for momentary stress relief, however the most important antidote to burnout is love and connection. Studies have shown that people with deep and meaningful relationships are more resilient to burnout. People who feel deeply loved and supported, and those who feel their love reciprocated and supported. So, if you see a new mum struggling, looking like she hasn’t changed in a week, hold the baby for 5 minutes and let her pop in the shower. Your friend is struggling to meet a deadline, send them some take-out. Let them know you care, and they are not alone!

You might be rolling your eyes thinking, “I’m not really feeling the love right now? I’m not going out there randomly looking for friends. Where would I even begin?”. I get it, I’ve been there. But hear me out. Whenever you feel stuck and isolated, I want you to know that on the other side of that wall is just another person feeling just as hopeless and isolated as you, craving connection just as much as you, so reach out.

And remember, you are a Lioness of Africa, this is our pride! 5 Secrets to inspiring and motivating your dream team to bring their A-Game to work — Lionesses of Africa

The world we live in today transcends far beyond just hiring people to perform tasks. As a business owner, you need people who can think on their feet, who are creative and are highly motivated. We need people who can deliver beyond expected results.

This leads to the big question: How do you transform your team from “ordinary groups of people” to people who can exceed expectations and deliver badass results? How do you make your team go beyond the usual tag-lines – productivity, efficiency, and effectiveness – into something bigger?

As the founder of Lumo Naturals, a natural haircare solutions company, I’ve come to realize that my job responsibilities transcend the usual approval of paychecks, making budget decisions and producing goods. Rather, it is also my job to inspire and motivate my team to ALWAYS BRING their A-Game to work.

The way I see it, if my team is inspired, they will perform beyond expectations, which would cumulatively grow my business. And if they are performing brilliantly well, it is also my duty to appreciate them, reward them and motivate them to do better. In fact, knowing how to motivate your team is almost more important than knowing how to run your business. If the right structure is in place, your business will grow even in your absence.

Want to know how to motivate your employees? Here are some of my secrets.

1. Spice up your meetings

Nobody likes to do the same boring routine over and over again (this I have gleaned from 6 years of running Lumo Naturals). To make your meetings more fun, spice up your meeting routines. Have you been scheduling a two-hour meeting with the same old agenda every week? Spice it up by trying short (15 to 20 minutes) and creative brainstorming sessions. In fact, it is not compulsory for people to sit down. You could just gather around, like huddles and pass across the message. KEEP IT SHORT AND SWEET!

2. Encourage your team to speak up

Ditch diplomacy! A lot of times, your team wouldn’t be able to tell you where you made a wrong decision as the boss. Of course, while they can’t make the decisions for you, encourage them to open up. Let them express their feelings (without personal or bias attacks) as opposed to worrying about being nice or getting favoured by you. The feedback would help those slacking to buckle up and get to work, as well as help your business soar.

3. Put your people first

Go read about the success of most companies today and you’d be surprised to realize that these businesses put the interests of their employees first. I’m sure this is the point where you ask me about the good ol’ maxim about “customers being kings”.  As a business owner myself, I’ve come to realize that putting your team first will create happy customers. Happy Team… Happy customers!

4. Let them know that it’s okay to fail

Think this is wrong? Think again! When you inspire fear among your employees, what you’re automatically doing is to reduce their self-esteem and confidence. And when this happens, it would drastically affect your business negatively. Instead, when they make mistakes or fail, correct them politely (without cursing or shouting). Show them the steps or strategies they missed and give them ideas on how to correct those errors.

5. Recognize Their Accomplishments

Boss or not…everybody likes being rewarded or praised. This same rule applies to your team. Did they perform excellently well? Appreciate them! Show them that you see and know the impacts of their actions on your business. When honest and hardworking employees begin to feel unseen and unappreciated, they will either leave your business for a competitor’s or reduce the amount of energy and commitment they put to making your business grow. If you haven’t been recognizing your team, now is the time to rectify that. Take them on retreats (if you can), give them paid holidays, sponsor them on a trip, pay for a course/certification that would benefit them as well as your business, take them out, etc The idea here is to appreciate them. The way you appreciate them doesn’t have to break your bank’s balance, unless you can afford it.

6. Don’t micromanage

No one likes a boss who is constantly monitoring them or breathing down on their necks. Focus on setting your expectations and let them work on ways to helping you achieve them.

7. Make it fun!

All work and no play will leave your team members dull. This is one advice I always give other business owners. When your employees are happy, you wouldn’t need to motivate them too much before they know what to do. In fact, don’t be surprised to see them motivating themselves and even you. Make your team happy by providing a conducive work environment and respecting their individual personalities.

Every point I listed here are some of the tips I have learnt to implement after establishing Lumo Naturals. It wasn’t easy… I didn’t know it all. However, what I can tell you as a CEO with over 6 years of business experience is that: For your business to grow, you need to put your employees first. Treat them well and they will move mountains for you. Even if they leave your company today for a rival’s or to set up their own, they will never forget the good things you’ve done for them. They will sing your praises and take your business to places you’ve never imagined. And here’s one more secret: PAY THEM WELL!

What does your company do?

We upskill and train unemployed women in the townships, using recycled fabrics to make one of a kind products for both local and international markets. Our trainees work and train in an incubation hub for between 6 – 9 months, developing a skill and the basics of business. Our business model is a balance between profit and purpose.

Our beautiful, bespoke pieces are one of a kind pieces that speak to culture and heritage but can now be worn by all communities.

We operate in 2 market segments mainly: Resort Wear and Special events or occasion wear. We are also slowly developing for the modern modest segment as our kimono which is our main design and also serves as an “abba” or “abaya” which is best suited to the modest wearer.

Our hands on mentorship programme is uniquely designed to address the strengths of the trainees. When our trainees graduate, they either become more employable, self-employed or suppliers to Harem Clothing. We strongly believe in collaborations to influence our stakeholders to adopt and practice a strengths-based approach. Dr Jesca Mhoja Nkwabi, a Tanzanian serial entrepreneur with a big vision — Lionesses of Africa



Dr Jesca is also a strong research professional with a master’s degree focused on international business and finance from De Montfort University and a Doctorate in business administration from the University of the West of Scotland. In addition to her many business endeavours, she is also passionate about helping youth on their entrepreneurial journeys. Dr Jesca is actively involved in initiatives that promote entrepreneurial activities among women. She serves as the Chairperson of Young Women Entrepreneurs and is also a member of Women Power Africa and Women Empowerment Network. Most recently she received an award as the Manufacturing Founder of the Year under 30 category. Lioness Weekender spoke to serial entrepreneur, Dr Jesca Mhoja Nkwabi, about her business growth journey and her aspirations for the future.

What does your company do?

Kahama Oil Mills Ltd is one of the few inspirational stories about a business that started from humble beginnings to scale the heights of success through hard work, focus and a ‘never say die’ attitude. This is a story that deserves to be read and told to generations of the future. The company deals with ginning cotton, processing cotton and sunflower seeds to edible oil and its by-products are sold as animal feeds. KOM also manufacture’s industrial goods such as:- PVC poly pipes and fittings widely used in water piping, sanitation, and conduits for industrial use, steel tubes, which produce round and square pipes used in building and other large installations in various commercial, domestic, and industrial facilities aluminum fabrication for production of galvanized and colored iron sheets used in roofing and other covers. Plastic pails/jerry-can manufacture which are used in packaging for edible cooking oil in various sizes and shapes from 5 liters, 10 liters to 20 liters. IPS plastic furniture/utensils where a variety of goods are produced ranging from chairs, tables, kitchen ware used in homes and offices or hospitality amenities in their various shapes and sizes. In addition, KOM owns a pharmacy, supermarket, bakery, and restaurant. As a known industry leader, we’re used to working with all types of customers – local or global, large or small. Share a little about your entrepreneurial journey. And do you come from an entrepreneurial background?

I learnt a lot from both my parents, my late mom always pushed me to love entrepreneurship and to challenge myself to grow as a person. My father runs several businesses, he is extremely hardworking and has an entrepreneurial spirit. He is my role model and I learn a lot from him every day. From a young age, I was taught the value of hard work and staying resilient. In recognizing my passion for entrepreneurship, I was sent to business schools in India and the United Kingdom to hone my knowledge and skills in business. Apart from working in the family business. I also have a small consultancy business, Frazmo Consultancy, which provides consultancy services in education, business, research, investment, and recruitment. Frazmo Consultancy mainly aims to help students to get into good universities abroad. We also provide research consultancy services to undergraduate, masters and postgraduate students. We also assist entrepreneurs with investment ideas and writing business proposals. I’m also passionate about promoting entrepreneurship among young women like myself. Through the young women initiative along with other volunteers we are able to conduct entrepreneurial workshops to help guide young women on ways to start businesses in various sectors in Tanzania.

What are your future plans and aspirations for your company?

To be the leading local manufacturing and supplier company for industrial products related to aluminum profiles, HDPE and PVC products, polypropylene- plastics goods, steel tubes products and Agro-processing products, edible cooking oil from sunflower and cotton. In addition to continue to provide high quality products and services to our various customers.

What gives you the most satisfaction being an entrepreneur?

As an entrepreneur being able to provide solutions to my customers gives me the most satisfaction. Seeing our products and services meeting customer expectations motivates us to find more innovative solutions to keep our customer needs met despite the market dynamics.

What’s the biggest piece of advice you can give to other women looking to start-up?

My advice for aspiring women entrepreneur’s is to identify what you are good at and turn your passion into business. You can begin by exploring problems that you are facing and which your community is experiencing and come up with a solution to resolve the issues. Invest time researching and exploring ideas and writing these down in a business plan to be able to start, manage and grow your business. Having a sound business plan increases your chances of getting external funds but also growing your business by being able to track the progress of the goals. Entrepreneurship is a process it won’t always be easy but through resilience it can be done, and you can scale your business to greater heights.

Does the Human Resources department add value to your organisation? — Lionesses of Africa

Sadly, in many discussions, dreadful terms are used to define the HR department and their role in a company. HR Dive recently conducted a survey and found that according to the HR leaders, 58% considered their department to be highly valued while 8% said they were not valued at all. At iFacts, we believe that one of the ways HR can add immense value to the organisation is to ensure that they employ the right person and minimize the insider threat in the business.

Some of the issues that we face with clients are:

HOW ARE LEARNING SKILLS ASSESSED?

As most companies want their employees to grow with the company, they want to know the candidate’s ability to learn and be assured that their CV reveals what the candidate has learnt. Apart from verifying the qualifications presented in the CV, we recommend that our clients conduct cognitive or behavioural profile assessments.

  • A cognitive assessment measures the candidate’s cognitive function comprehensively. It provides a profile of the six most critical cognitive constructions, including analytical, original and figurative thinking in problem solving and accuracy.

  • The Personal Development Analysis tool uses a simple, precise and scientific methodology, to discover and analyse peoples’ behaviour and competency requirements of a job, thereby ensuring you select and develop the right people into the correct position. This assessment does not qualify behavioural profiles as “good or bad? It describes the evaluated individual’s behavioural characteristics.

CHECK CULTURE COMPATIBILITY

The benefits of hiring people that are a good cultural fit are clear. Research has found that it leads to improved job performance, reduced staff turnover, and increased respect for the company. Again a mere criminal record check in your employee screening process will certainly not confirm that a candidate is the right culture fit for your company. One of the very effective tools used to assess company culture initially is an online interview; it minimizes actual time and allows the candidate to tell you a little about themselves. This would be followed by the relevant psychometric assessment that needed to be done.

SOCIAL MEDIA RISK ASSESSMENT

Asking personal questions of a candidate often won’t get you anywhere and could be awkward and uncomfortable for both parties. We strongly recommend a social media risk assessment. This simple assessment gives a glimpse into the person that will enter your workplace and provide states whether they will fit your organisation’s corporate culture and if they could pose a possible risk to your organisation.

ENSURE YOUR VETTING AND BACKGROUND CHECKING PROCESS IS UP TO DATE AND ADDRESSES YOUR RISK

Sadly this is one of the very elementary recruitment tools that becomes a mere HR administrative process. The actual checks conducted on candidates are seldom directly related to the risk that an individual could bring to the position. Many companies merely have a list of basic checks conducted on ALL candidates; the risks of the position are not considered. This is not effective and is merely one step up from simply doing nothing.

Sadly CV fraud is real, and internationally it is said to cost companies $600 billion annually. To help HR understand the actual cost of a bad hire we have created a calculator to see what it would cost if a new recruit does not work out properly.
